manual transmission problem

ok i have an 88 rx7 n/a gxl. heres my problem. i start my car and my tranny makes a whining sound. but when i put my foot on the clutch to the floor. the whining slows down and goes away. when im driving the whining gets louder as i increase the rpm's. it grinds when i put it into reverse sometimes. and its a lil hard to put it into each gear. not a smooth shift. when i shift too fast it grinds. any ideas? once the car is in gear the clutch is good enough to take it down the road without a problem. i just want to know what the whining is and why its doing it.
